Why kindness at work is more powerful than you think

Small acts of kindness have a measurable impact on mental health, team culture, and wellbeing at work. In the latest blog from Mental Health In Business (MHIB), we explore the science behind it and some practical ways to get started.

Someone on your team has had a rough few days. They have been quieter than usual, slower to respond, not quite themselves. People notice, but everyone is busy, so nothing is said. They go home on Friday feeling invisible.

Why kindness at work is more powerful than you think

No one intended that outcome. It simply happened.

This is a common gap in workplace wellbeing. Not a policy gap or a budget gap, but a gap between what organisations put in place and how people actually feel on an ordinary Tuesday.

You can have strong wellbeing initiatives and leaders who genuinely care, yet people can still feel unseen. Day-to-day culture is shaped by something much smaller: brief conversations, moments of recognition, and whether someone notices when you are struggling.

Kindness, when it is consistent and intentional, plays a central role in how a workplace feels. The evidence behind this is stronger than many realise.

What actually happens when we act with kindness

When you do something kind, such as thanking a colleague, checking in, or acknowledging effort, you may trigger neurochemical responses linked to calm and connection, including dopamine, serotonin, and oxytocin. This is often referred to as the “helper’s high,” and it can result from even small actions.

The person receiving that kindness experiences similar benefits. Feeling seen and valued is not a soft outcome; it directly affects engagement, stress, and psychological safety.

The ripple effect

Kindness does not stop with one interaction. Research shows that people who experience or witness kindness are more likely to act generously themselves. This “pay it forward” effect can spread across teams, gradually influencing wider workplace culture.

This is the thinking behind the Kindness Ripple Challenge from MHIB. It encourages one small, intentional act per day over a working week. Not large gestures or added workload, just simple actions repeated consistently to shift how teams operate.

You don't need much time

A common barrier to kindness at work is the belief that it requires extra time or energy. In reality, many meaningful actions take only seconds.

Acknowledging someone’s contribution in a meeting, sending a quick message of thanks, or greeting someone by name can make a noticeable difference.

Slightly longer actions, such as checking in with someone who has been quiet or taking a few minutes to listen properly, do not need to be complex. Often, five minutes of genuine attention is enough. The goal is not to solve everything, but to be present.

A particular word for managers

For managers, these moments carry additional weight. How you respond to mistakes, whether you notice when someone is struggling, and how you show appreciation all shape how safe people feel within a team.

When leaders consistently model kindness, it becomes part of how the team operates. Starting meetings with recognition, making check-ins feel like real conversations, and noticing who has withdrawn are small actions with significant impact.

Over time, these behaviours contribute to stronger engagement, better performance, and higher retention.

Building it into everyday culture

The aim is not a short-term initiative but a lasting shift in behaviour. Culture is built through repetition: small actions carried out consistently until they become the norm.

Teams that regularly acknowledge effort, check in with one another, and create space for honest conversations are better equipped to handle pressure when it arises.
